The use of artificial intelligence tools in the recruitment process has been on the rise in recent years. These tools are often used to automate the screening of resumes and rank candidates based on certain criteria. However, a recent study conducted by researchers at the University of Washington has shed light on the biases present in AI-powered resume screening processes, particularly when it comes to disability-related credentials.
The study found that AI tools, such as OpenAI’s ChatGPT, consistently ranked resumes with disability-related honors and credentials lower than those without such mentions. This raised concerns about how these tools perceive and evaluate candidates with disabilities. For example, the system implied stereotypes about autistic individuals not being good leaders based on the mentions in the resume. However, when the researchers provided specific instructions to the AI tool to prevent ableist biases, the tool showed reduced bias in most cases.
The researchers used a publicly available curriculum vitae (CV) as a base and created six enhanced CVs, each implying a different disability. These enhanced CVs included disability-related credentials like scholarships, awards, and memberships in organizations. The AI tool, ChatGPT’s GPT-4 model, ranked these CVs against the original version for a real job listing scenario. The results showed that the AI system did not consistently rank the enhanced CVs first, indicating a bias against resumes with disability mentions.
When asked to explain the rankings, the AI tool exhibited explicit and implicit ableism in its responses. For instance, it associated a candidate with depression with personal challenges that detract from the core aspects of the role. This highlights the importance of understanding and addressing biases in AI systems that can significantly impact hiring decisions.
To explore the potential of reducing bias in AI systems, the researchers trained the AI tool using customized instructions to avoid ableist biases and adhere to disability justice and DEI principles. The results showed improvements in ranking the enhanced CVs higher than the control CV but with variations across different disabilities. This indicates that further research and training are necessary to mitigate biases effectively in AI-powered recruitment processes.
The study underscores the importance of addressing biases in AI tools used for recruitment to ensure fair and equitable hiring practices. Organizations working to improve outcomes for disabled job seekers face challenges in combating biases inherent in AI systems. Further research is needed to explore biases in other AI systems, study intersections with gender and race biases, and develop strategies to reduce biases consistently across different disabilities.
